No transformation crosses the last mile without front-line managers. But they must be given a role, not just a message.
Front-line managers are the only people who see both the strategic intention and the operational reality. They are also the most called-upon and least equipped group in transformations.
From message to role
The usual reflex is to hand them a communication kit. This is not enough: a kit explains, it does not drive adoption.
What works: an explicit role (what must they decide, authorise, forbid?), short recurring rituals, and the right to escalate pain points without this being seen as resistance.
Measuring embodiment
A management programme is not judged by participant satisfaction, but by the observable presence of new management practices three to six months later.
